01. Why Do We Need to Welcome the New Employees in the Educational Sector?

The new employee is experiencing something new on the first day in the workplace. Why make it awkward when something better can be planned?
Researchers have identified specific onboarding practices. “Inform-Welcome-Guide (IWG) framework” has been evaluated by Klein, et al. (2015), taking 10 organizations to compare their different onboarding procedures. This has not been a great topic back then and the researcher concluded the article by promoting the importance of it stating the lack of research done on this topic.
The IWG framework categorized the “Inform” section as Communication, Resources, and Training.
a)The communication between the new employee and the Human Resources (HR) Department has been identified as something important.
b)Resources stands for the equipment such as the workstation, computer and other supplies for the new employee.
c)Training referred to a tour around the company and an orientation program with all the other new employees.
The “Welcome” can be either an email, phone call, or any other way of greeting the new employee by the senior person/ manager.
The “Guide” can be the welcome coordinator or a buddy who is currently working in the organization.
The first day of my current workplace was not so welcoming. I actually commented on this when they gave me a feedback form to take in ideas and suggestions. I still have not been to each and every department. No tour was given to anybody who came into the company. I had to find my own lunch partner with my own people skills. Maybe it’s a way to learn to adapt to a place but it would have been nice if they introduced me to the existing employees. After all, it would be my own workplace, at least for some time which should be a “Great Place to Work.”

“The 2020 Workplace – How innovative companies attract, develop, and keep tomorrow’s employees today” e-book shows how the life of an employee would be starting from their first day at a Fortune Global 1000 firm (Meister & Willyerd, 2021).
The story builds with the first day of the employee with a very short HR meeting at D&Y audit firm. The citizenship is identified through the employee's fingerprint and the phone gets scanned to make customized benefit plans. Now, the employee has the authority to select the first job assignment. The managers conduct a presentation and the employee could select among them.
What a fantasy!! It is totally different from the world we are now in Sri Lanka where the employee should attract the supervisor/ manager, but here in this organization, the managers should impress the employee to hire them. 360-degree review can be checked through the employee's phone and see how other existing employees have rated them. The new employee has the option of selecting the job role among 3 different fields.
Learning programmes pop up on the phone for the employee to verify them at the same time they can also use visual aids to watch managers' job previews.
This is how amazing an employee’s life would be on the first day at a Fortune Global 1000 firm. Let us wait for the next publication for more tips on making things easier for a newly recruited employee in an organization.
The above video explains what Albert Bandura found in his study of learning theories through psychology and created the “Social Learning Theory” (Sprouts, 2022). According to Rumjaun & Narod (2020), in this type of learning, it is found that we learn through observing people. The first impression of the organization will be judged from the welcoming moment by the newly recruited employee. Therefore, Cesário & Chambel (2019) states that there are three main components of welcoming employees to an organization in the educational sector.
Structured-Corporate Welcome
Managers Welcome
Coworkers Welcome
The new employee will observe their behaviour, grooming, presenting skills, people skills, and engagement between them as their first impression. The organizational culture will be represented through these three components.
I remember my first day when I was asked to check the “my branch” option to check the whole organizational co-workers and the top management people. This can be due to social distancing and digitalization along with the COVID pandemic situation. However, I still prefer to be introduced to my new workplace management and co-workers rather than watching them on a site with their designations. This will impact the students in the institute as the culture will be seen by them as well.
Therefore, the onboarding and orientation process familiarizes the newcomer which makes them comfortable to adapt. The students in the institute will also follow the same. WELCOME the new employees with a good smile and show your organizational culture to retain them peacefully.

According to Indradevi (2020), the workplace spirituality has been identified as meaningful work, good community and adaptation for organisational values. The study justified that inclusive environment for an employee will build up the relationship between the employees and build a better culture. This should be started from the moment the employee joins the company. Then that person feels comfortable to work in the new environment.
According to the meister (2021), welcoming new employees is not just a formality; it sets the tone for their entire journey with the organization. I agree with you Divvigaa. Elkins (2018), also mentioned that Millennials tend to have a long-term attachment to the organization which is affected by the well-planned onboarding process. Further, Klein, et al. (2015) research has supported this article of Elkins (2018) as fewer articles are related to the onboarding process. That is the same article I have referred to in my article.

Of course, Nalin. According to Ziden & Joo (2020), the dark side of this would be that the employees quit when they don't feel welcome in the organization and lack of training during onboarding. The researcher suggests using a digital onboarding process to avoid the employees waiting after accepting the job. Further, Rasmussen (2022) shows the challenge of the effective onboarding process for start-up companies. The "inform-communication" cannot be done effectively as everything is new. Writing the job description accurately is difficult as the tasks would be new. Therefore, I believe there are challenges in the onboarding process among the positivities. Thanks for your comment Asanka. This has been realized an issue after the pandemic situation as most of the onboarding has been done online (Sani et. al, 2022). The study has shown that online onboarding during the pandemic situation has made employees have poor relationships between their peer workers and the employer. Therefore, it is now important to commence physical training and onboarding processes since we have overcome the pandemic situation and have no such barriers to experiencing this process. Thereby, it would be easier to increase employee engagement and a positive work environment as you have mentioned.

I've always thought that new hires should receive a comprehensive orientation and introduction without having to rely on their interpersonal abilities. That is correct Harendra. According to Jeske & Olson (2021), many organizations do not pay much attention to the onboarding process thinking that is a waste of time and cost. Further, they focus on junior employees only which should be also done to the managers. The article explains the seriousness of this process in HR. Moreover, the effective steps when planning the onboarding process has been discussed. They have found that flexibility, customisation and personalisation as the main traits of this process.

(2019), conducted research to investigate employee belongingness and its interrelation with the material, aesthetic and emotional aspects associated with where, how, and the when workplace is inhabited. That is an amazing point to bring out. It was found that the learning curve of a newly recruited employee to a Globally Distributed Project would be three years (Moe, et al., 2020). The reason for this is that the employees will be from different geographical areas, cultures, values and norms. However, it can be minimized using an effective and structured onboarding process. Especially in manufacturing companies because the labourers will be working with supervisors and other management-level employees. Sometimes they would not even know the top management and has not met them in their life at work. It can be suggested to personally welcome the labourers by all these management levels to build better relationships with them. It will also show that the managers care for them and the loyalty will be increased.
Further, studies show that "buddy-system" also works better in the manufacturing industry (Neilson, 2023). It is the process where the new employee gets another employee as the "buddy" to support througout the onboarding process. I have experienced this in my previous company. I had a buddy/ colleague who was also new to the team and checks my reports. I should do the same for her and check for mistakes. Likewise, we help each other during the onboarding process. Praitive (2018) states that onboarding is not the first few days or week of an employee but it is a complete process to get familiarized with the work, existing employees, management and overall organizational culture. Harty (2020) conducted a research in a German company where the operations were needed to be expanded within 12 months dealing with 200 staff in many nationalities. The process were planned to at least finish the first phase of onboarding by 4 to 6 months. The research states that it was a whole different experience dealing with many languages and they addressed the main components named competence, collaboration, and culture. This might have made all of the new employees inclusive as they try to reach them through individual cultures.

The first few weeks on the job can make a big difference in how an employee feels about their new role and organization. If they are welcomed and supported, they are more likely to be engaged and productive. However, I feel like many organizations miss out on the benefits of onboarding. They may not have the time or resources to invest in a formal onboarding process, or they may not see the value in it. However, I believe that the benefits of onboarding far outweigh the costs.

The reason I have picked this topic for my blog was because I have personally missed a good orientation and onboarding process in my current company whereas I have been through way different and welcoming processes in the previous companies I have worked for. Thanks for your comment Asanka. This has been realized an issue after the pandemic situation as most of the onboarding has been done online (Sani et. al, 2022). The study has shown that online onboarding during the pandemic situation has made employees have poor relationships between their peer workers and the employer. Therefore, it is now important to commence physical training and onboarding processes since we have overcome the pandemic situation and have no such barriers to experiencing this process. Thereby, it would be easier to increase employee engagement and a positive work environment as you have mentioned.

Interesting subject, and I concur. To retain motivation and employee happiness, organizations must make sure that the employee is engaged right away. First impressions matter, as they say. I've always thought that new hires should receive a comprehensive orientation and introduction without having to rely on their interpersonal abilities. Further, they focus on junior employees only which should be also done to the managers. The article explains the seriousness of this process in HR. Yes, Ralph. We all love to be belonging to a place. Especially when it comes to a new place. Filstad et al. (2019), conducted research to investigate employee belongingness and its interrelation with the material, aesthetic and emotional aspects associated with where, how, and the when workplace is inhabited. The findings confirmed that the feeling of belonging is essential for humans and it influences cognition, emotions and behaviour. Further, Komisarof (2020) states that contemporary global migrant flows and immigrants new to workplaces are in need of belonging. The reason for this is that the employees will be from different geographical areas, cultures, values and norms. However, it can be minimized using an effective and structured onboarding process. Especially in manufacturing companies because the labourers will be working with supervisors and other management-level employees. Sometimes they would not even know the top management and has not met them in their life at work. It can be suggested to personally welcome the labourers by all these management levels to build better relationships with them. It will also show that the managers care for them and the loyalty will be increased.

It is the process where the new employee gets another employee as the "buddy" to support througout the onboarding process. I have experienced this in my previous company. I had a buddy/ colleague who was also new to the team and checks my reports. I should do the same for her and check for mistakes. Likewise, we help each other during the onboarding process. Praitive (2018) states that onboarding is not the first few days or week of an employee but it is a complete process to get familiarized with the work, existing employees, management and overall organizational culture. Harty (2020) conducted a research in a German company where the operations were needed to be expanded within 12 months dealing with 200 staff in many nationalities. The process were planned to at least finish the first phase of onboarding by 4 to 6 months. The research states that it was a whole different experience dealing with many languages and they addressed the main components named competence, collaboration, and culture. This might have made all of the new employees inclusive as they try to reach them through individual cultures.

However, I feel like many organizations miss out on the benefits of onboarding. They may not have the time or resources to invest in a formal onboarding process, or they may not see the value in it. However, I believe that the benefits of onboarding far outweigh the costs.

The reason I have picked this topic for my blog was because I have personally missed a good orientation and onboarding process in my current company whereas I have been through way different and welcoming processes in the previous companies I have worked for.
